Abstract
기관사의 직무동기가 안전행동에 미치는 영향을 확인하기 위하여 직무스트레스, 보상, 처벌 등의 변수에 대해 설문 조사를 실시하였다. 조사 데이터에 기초하여 상관관계분석, 회귀분석등을 시행하였고 다음과 같은 결과를 도출하였다. 첫째, 기관사의 연령이 증가할수록 안전행동을 더 철저히 하려는 현상을 보였다. 둘째, 기관사의 경력이 늘어날수록 사전점검이 줄어드는 경향을 발견하였다. 셋째, 기관사로서 ‘자부심’은 긍정적 동기로서 기관사에게 사전점검을 하는데 긍정적으로 기여하는 것으로 나타났다. 넷째, 기관사에게 ‘승진’을 통한 보상은 오히려 안전행동을 저하할 수 있는 가능성을 발견하였다. 다섯째, ‘업무압박’은 전도주시요인에 부정적 영향을 미치는 것으로 나타났다. 여섯째, ‘징계압박’은 기관사의 사전점검과 전도주시요인에 모두 부정적인 영향을 미치는 것으로 나타났다. 일곱째, 스트레스 중 ‘실수’요인은 기관사의 사전점검에 부정적 영향을 미치는 것으로 나타났다. 본 연구에서 도출된 결과를 통해, 철도운영기관이 기관사를 대우함에 있어 기관사의 자부심을 함양하고 직무스트레스를 감소시킬 수 있는 효율적인 방안을 제시하였으며, 연구의 한계점 및 향후 연구 과제를 논하였다.
Alternative Abstract
In order to identify the effect of train driver's work motivation on safety behavior, specifically focusing on the mediating role of job stress, this study conducted an actual survey regarding some variables including job stress, compensation and penalty. Based on results from the survey, correlation and regression analyses were used to draw the following results. First, there was a tendency that the older train drivers are, the more prudent they are in fulfilling their duties regarding safety. Second, there was a tendency that when work experience of train drivers increased, they spent less pre-inspection time and showed behavior of self-confidence. Third, it was identified that 'pride' as an train driver positively affects train drivers in conducting pre-inspections as a positive motivation. Fourth, it was discovered that there was possibility that reward through 'promotion' could rather degrade safety behavior. Fifth, it was identified that the 'pressure of work' makes negative influence on keeping eyes on the front. Sixth, 'pressure of disciplinary action' makes negative effect on the pre-inspection and keeping eyes on the front by train drivers. Seventh, among stress factors, it was verified that the 'mistake' factor makes negative effect on the pre-inspection of train drivers. The findings identified in this research could also be used for Korail, Seoul Metro, and other rail operating companies in treating their train drivers in such a way to produce better efficiency while maintaining the same level of stress and confidence. Some more discussions and limitations together with future research agenda have also been discussed.
